Stress, strain, and resilience: Navigating turnover in healthcare

Abstract: Job stress significantly impacts employee well-being and organizational performance, particularly in healthcare, where high stress and anger-provoking events are common and linked to increased turnover. Emotional intelligence (EI), the ability to perceive, understand, manage, and regulate emotions, is crucial in mitigating these negative effects. This study investigates the relationships between job stress, anger-provoking events, EI, and turnover intentions among healthcare employees. Using a structured questionnaire based on a five-point Likert scale, the study targeted 246 healthcare employees, with 108 completed responses. The questionnaire measured job stressors, work overload, perceived working environment quality, EI competencies, and turnover intentions. Data analysis employed structural equation modeling (SEM) with AMOS 23, showing good internal consistency (Cronbach’s alpha: 0.68-0.82). Results indicated a significant positive association between job stress and turnover intentions (β = 0.361, p< .001). Anger-provoking events did not significantly predict turnover intentions (β = 0.139, p = .153). EI was negatively associated with turnover intentions (β = -0.268, p = .003), highlighting its protective role. The SEM revealed that job stress increases anger-provoking events, which in turn elevate turnover intentions, while EI buffers these effects. The study emphasizes the need for healthcare organizations to implement stress management strategies and promote EI development to enhance employee retention and organizational resilience. Future research should explore additional factors and validate these findings across diverse contexts.
